Problem at Hand

A leading global financial services firm, GlobalCap (name changed), faced a stark disparity between its global DEI commitments and the realities of its India operations.
Key challenges included:

  • Only 18% women in the workforce and 0 women in senior VP Cohort

  • PwD representation below 1%, with barriers in infrastructure and hiring

  • High attrition among women and PwD employees

  • Lack of leadership training, inclusive policies, and employee support systems

  • Weak external employer brand—seen as elite and exclusionary

The India office was lagging in inclusion, not due to lack of intent—but due to poor localization, outdated systems, and minimal accountability.

Approach

Posterity deployed a comprehensive, 90-day diagnostic to uncover gaps and co-create targeted interventions. Key steps included:

  • Surveys & Focus Groups with over 3,400 employees

  • Accessibility and Policy Audits across 3 cities

  • Unconscious Bias & Disability Etiquette Workshops for managers

  • Development of gender-neutral benefits, inclusive job descriptions, and structured onboarding

  • Launch of employee resource groups (ERGs) like Enable and Women@GlobalCap

  • Creation of a formal DEI Commitment Statement and Supplier Diversity Charter

A customized Gender and Disability Inclusion Framework addressed structure, systems, and sensitization—rooted in Indian cultural and regulatory contexts.

Posterity Made an Impact

Within just 18 months, the results were both measurable and meaningful:

  • Women’s representation rose from 18% to 26%; PwD workforce went from 0.01% to 0.7%

  • DEI training coverage increased from 18% to 94% of managers

  • First-ever woman appointed to the India Board

  • Gender pay gap narrowed from 15% to 7%

  • Attrition among women dropped from 22% to 13%, and their average tenure nearly doubled

  • PwD employee engagement rose from 52% to 74%

Posterity's intervention proved that intent backed by insight and infrastructure can drive inclusive, sustainable change in Indian corporate environments.
